As Fortune reports record CFO turnover, companies are discovering a harsh reality: their internal finance leadership pipelines have run dry. Cowen Partners President and Founding Partner Shawn Cole revealed to Fortune’s Sheryl Estrada why boards are scrambling to fill the C-suite’s most strategic role.
“Boards have no process for developing or identifying the next generation of CFOs,” Cole explained. Unlike CEO succession, which benefits from committees and multi-year development programs, CFO succession remains largely reactive, with most boards waiting until retirement announcements before taking action.
The problem runs deeper than poor planning. A decade ago, companies built finance leadership around controller backgrounds and accounting expertise. These skills no longer match what boards need today.
Modern CFOs must lead technology transformation, manage geopolitical supply chain complexity, defend against activists, and navigate volatile capital markets. These are capabilities that weren’t part of traditional finance career paths.
The talent shortage is driving up both timelines and costs. External CFO searches that previously took four to five months now stretch to seven to nine months, as boards compete for a limited pool of sitting CFOs with modern skill sets. Compensation is rising faster than budgeted, and boards are compromising on requirements they once deemed nonnegotiable.
Cole’s insights underscore a critical message for corporate boards: CFO succession can no longer be treated as an afterthought. It’s becoming one of the most consequential strategic decisions companies face.
